Der Beitrag präsentiert die Resultate einer qualitativen Interviewanalyse, die die Beschreibung von Teamarbeit und Koordinationsformen in Anästhesieteams zum Ziel hatte, insbesondere hinsichtlich des Wechselspiels von Standardisierung, impliziter und expliziter Koordination sowie persönlicher Führung. Zur Auswertung haben wir ein Modell von Zaccaro et al. (2001) verwendet, welches das Zusammenwirken von Führung, Situation und Teamverhalten verdeutlicht und vier (kognitive, motivationale, emotionale und koordinative) Teamprozesse definiert. Die Interviews bestätigen einige Besonderheiten der Anästhesieteams: z. B. die Ähnlichkeit der mentalen Modelle in den verschiedenen Berufsgruppen; die grössere Bedeutung der Aufgabe im Vergleich zu sozialen Faktoren bei den Motivationsprozessen; die Erwartung, dass der Koordinationsprozess und die Führung der Situation und dem Team angepasst werden. Aus den Resultaten zeichnen sich verschiedene Hinweise für die praktische Umsetzung ab. Das systematische Feedback und die kollektive Metakognition wurden von vielen Interviewten als wichtig bezeichnet, werden aber in der Alltagspraxis häufig nicht umgesetzt. Die viel Flexibilität fordernden Wechsel zwischen passiver, beobachtender Führung in normalen Situationen und aktiver Führung in Notsituationen muss bewusst vollzogen werden.
